Hey gang, Stand Tall Steve here. I want to have an honest conversation with you about school culture. As educators and leaders, we all want thriving schools where staff and students feel engaged, valued, and inspired. But here is the reality: many schools are stuck operating in compliance mode rather than commitment mode.

The difference between the two can make or break your school climate. So let’s take a moment to step back, reflect, and do a culture check.

Compliance Mode vs. Commitment Mode

Compliance mode is when people do things because they have to. There are rules, mandates, checklists, and accountability measures, but little buy-in. Staff members complete tasks, attend meetings, and follow procedures because they fear consequences, not because they believe in the work.

Commitment mode is very different. Commitment mode is when people do things because they want to. They take ownership. They have purpose. They align their actions with their values and the school’s vision. People invest extra energy because they believe what they are doing truly matters.

So, school leaders, the question is simple: Are your staff members here out of compliance or out of commitment?

 

The School-Level Culture Check

Let’s break it down. Here are a few indicators that show whether your staff operates in compliance or commitment:

  • Staff only participates in initiatives when the administration is watching, rather than leading new ideas independently.
  • Meetings are filled with, “What do we HAVE to do?” rather than, “How can we make this better for students?”
  • Morale and energy levels stay low when staff are only doing the minimum required. On the other hand, commitment shows up when people go above and beyond because they care.
  • In commitment mode, you see ownership of ideas, shared accountability, and celebration of successes.

When schools remain stuck in compliance mode, burnout grows. Resentment builds. Turnover rises. But when schools foster commitment, the energy shifts. Staff members feel connected to the vision and empowered to make an impact.

The Classroom-Level Culture Check

Here is where my co-host Megan’s perspective comes in for the School Climate and Culture Podcast. What happens with staff at the school level naturally trickles into classrooms. Teachers create micro-cultures within their rooms, and those cultures mirror the larger school dynamic.

With students, compliance means doing the work because they fear consequences or simply to “check the box.” Commitment means students engage in learning because they see the relevance, feel connected, and have choice.

As teachers, ask yourself:

  • Am I building a classroom where students comply or commit?

  • Do my lessons encourage student voice, risk-taking, and authentic learning?

Consider two examples:

  • Compliance: copying notes, completing worksheets, asking, “Is this for a grade?”

  • Commitment: discussing, debating, creating projects, and asking, “Can I try it this way instead?”

When students feel trusted, valued, and empowered, they lean in. They learn because they want to, not because they have to.

 

Bridging the Two Worlds

Here is the connection we cannot ignore: staff culture directly impacts classroom culture. If teachers feel micromanaged, untrusted, and forced into compliance, they are far more likely to create compliance-driven classrooms.

But when teachers feel committed, believe in the vision, have autonomy, and feel valued, they naturally pass that sense of purpose on to students. How do we shift entire school environments? It begins with leadership choices, empowering you to make a positive impact on student engagement.

Practical Steps Toward Commitment Mode

Small, purposeful shifts in how we lead and teach can create massive cultural change.

For Leaders:

  • Invite the teacher's voice in decision-making. Use the “five levels of decision-making” to clarify when input is invited and when collaboration is expected.

  • Provide autonomy, not just accountability. Trust and empower your staff to make professional choices that align with the school’s vision and values.

  • Celebrate commitment. Share stories of innovation and dedication at meetings, newsletters, and events. Highlight actions that reflect your school’s values.

For Teachers:

  • Build authentic relationships. Know your students beyond academics. When students feel seen, they engage more deeply. Real learning begins after you make a connection.

  • Give students choice and relevance. Connect lessons to real-world experiences and allow flexibility in how students demonstrate learning.

  • Shift from rules to norms. Develop shared classroom values with students so they feel a sense of ownership in the learning environment.

A Simple Reflection Question

Here is a question that every educator and leader should ask regularly:

Am I leading or teaching for compliance, or am I leading and teaching for commitment?

This one question can transform the way you plan, interact, and inspire.

 

Stand Tall and Lead the Shift

Changing school culture is not about doing more; it is about being intentional with what you do. Purposeful choices build trust. Trust creates commitment. Commitment transforms climate, offering a hopeful vision of what your school could become.

Do a culture check in your building. Listen to your staff. Empower their voices. Shift from “What do we have to do?” to “How can we make this better for kids?”

When schools move into commitment mode, energy rises, innovation thrives, and everyone (staff, students, and leaders) stands taller together.
